      组织公民行为对幼儿园内部组织效能的提升具有举足轻重的作用,非在编幼儿园教师是学前教育师资队伍的主体部分,探明影响编外幼儿园教师组织公民行为的关键因素及其作用机制十分重要。本研究以1442名非在编幼儿园教师为调查对象,综合运用描述性统计、相关分析以及回归分析等方法,探索非在编幼儿园教师的组织公平感对其组织公民行为的影响机制,以及组织信任与工作满意度的中介效应。研究结果表明,非在编幼儿园教师的组织公民行为处于中等偏上水平;教师的组织公平感与其组织公民行为、组织信任以及工作满意度显著正相关;组织信任以及工作满意度能够显著预测教师的组织公民行为,并在教师的组织公平感对其组织公民行为的影响中起部分中介效应。增强非在编幼儿园教师的组织公民行为,亟须保障教师组织公平感的获得,消解教师的身份区隔;同时,也应注重教师组织信任的建设,筑牢非在编幼儿园教师的组织归属。
英文摘要:
      The organization of civic behavior plays a decisive role in the improvement of the internal organizational efficiency of kindergartens. Preschool education teachers are the main force of kindergartens. Therefore, it is very important to find out the key factors and mechanisms that affect of the organizational civic behavior of the non-enrolled kindergarten teachers. In this study, 1,442 non-enrolled kindergarten teachers were investigated, and descriptive statistics, correlation analysis and regression analysis were comprehensively used to explore the influence mechanism of their organizational sense of fairness on their organizational citizen behavior, as well as the intermediary effect of organizational trust and job satisfaction. The results show that the organizational civic behavior of non-enrolled kindergarten teachers is above the average level; the sense of organizational fairness is positively related to their organizational civic behavior, organizational trust and job satisfaction; organizational trust and job satisfaction can significantly predict teachers’ organizational civic behavior, and have some intermediary effect in the influence of the sense of organizational fairness on their organizational civic behavior. To enhance the organizational civic behavior of non-enrolled kindergarten teachers, it is urgent to guarantee the acquisition of the sense of fairness of teachers and eliminate the identity division of teachers; meanwhile, we should pay attention to the construction of teachers’ trust on organization to strengthen the organizational affiliation of non-enrolled kindergarten teachers.
