      摘 要:本研究以贵州省297名乡村幼儿教师为研究对象,采用乡村幼儿教师离职意愿问卷和乡村幼儿园组织特征调查问卷,并辅以深度访谈,考察贵州省乡村幼儿教师离职意愿与幼儿园组织特征的关系,结果显示:乡村幼儿教师离职意愿处于中等偏下水平,且在性别、年龄、教龄、专业背景、学历、幼儿园性质呈现显著差异;幼儿园组织特征呈正向趋势,在年龄、教龄、园所区域、园所规模等人口学变量有显著差异;乡村幼儿教师的离职意愿与幼儿园组织特征呈负相关。

      Abstract:In this study, 297 rural preschool teachers in Guizhou Province were used as the research object. The questionnaire of rural preschool teachers’ turnover intention and rural kindergarten organizational characteristics questionnaire were used to investigate the relationship between the rural preschool teachers’ turnover Intention and the organizational characteristics of kindergartens, Assisting by in-depth interviews. Rural preschool teachers’willingness to leave is at a moderately low level, and there are significant differences in gender, age, teaching age, professional background, educational background, and kindergarten nature; the organizational characteristics of kindergartens show a positive trend, in age, teaching age, garden area, garden There are significant differences in demographic variables such as the size of the institute; The rural children’s turnover intention teachers has a negative correlation with the organizational characteristics of kindergartens.
