      摘 要:新入职幼儿园教师作为幼儿园教师群体新注入的力量,比其他阶段的教师面临更大的挑战,加之对教师生涯的憧憬和实际情况的巨大差距,容易产生焦虑和恐慌,甚至产生离职行为。笔者采用扎根理论的方法,深度挖掘新入职幼儿园教师的离职倾向,以一名新入职幼儿园教师为研究对象,通过对该教师从入职到离职的心理过程进行探索性分析,得到157个原始语句,73个初始概念,20个范畴以及5个核心范畴,构建了新入职幼儿园教师离职倾向的影响因素模型,主要包括情感嵌入性、职业吸引力、人际沟通、组织吸引力和现实困境与挑战五个方面,最后提出了针对性的建议。

      Abstract: Newly recruited kindergarten teachers, as a new injecting force for preschool teachers, face greater challenges than teachers at other stages. Faced with the huge gap between their fantasies about the job and the actual situation in the classroom, they are more likely to experience anxiety and panic, and even leave the job. This paper adopts the grounded theory method to deeply explore the turnover tendency of new kindergarten teachers, and takes a new kindergarten teacher as the research object. Through exploratory analysis, 157 original sentences, 73 initial concepts, 20 categories and 5 cores are obtained. In this paper, the influencing factors of the turnover tendency of new kindergarten teachers are constructed, including emotional embedding, career attraction, interpersonal communication, organizational attraction and realistic dilemmas and challenges. Finally, relevant suggestions are put forward.
