      班主任是幼儿园教育质量提升的关键角色。基于工作要求—资源模型,采用田野调查方法,对一家集团化幼儿园的班主任群体进行了深入观察与访谈,基于扎根理论对所获得材料进行编码分析。研究发现:幼儿园班主任面对着处理发展工作任务、教育质量、领导能力等方面的高工作要求,同时还面临着社会、组织、自我资源支持不足的问题。据此,提出政策制订、幼儿园响应和班主任自主发展等三个方面的建议。
英文摘要:
      Kindergarten classroom teachers are pivotal drivers for enhancing educational quality and shoulder a significant role.This study, underpinned by the job demands-resources model, adopted a field research approach involving in-depth observations and interviews with classroom teachers from a multi-kindergarten organization, and coded and analyzed the material obtained based on the grounded theory. The study found that classroom teachers grapple with high job demands in terms ofhandling developmental work tasks, educational quality, and leadership skills. Compounding these challenges are deficiencies in social, organizational, and self-resources. Based on these findings, this paper offers recommendations in three aspects: policy development, kindergarten responses, and classroom teachers autonomous development.
