      随着社会福利机构的发展,人力资源作为发展过程中的关健部分,工作人员的需求和心理状态值得人们关注。通过对M县社会福利院的工作人员开展访谈,了解到了社会福利机构主要存在的问题是员工男女比例失调、员工心理压力大、部门之间缺乏互动机制和员工对外沟通交流少。本文结合Z理论,提出了解决对策,主要有关注工作需求、重视知识培训、创造良好环境、加强交流合作,从而促进社会福利机构人力资源优化,组织发展的转变,让从事社会福利工作的人员以更加积极的心态面对服务对象,为弱势群体提供更好的服务。
英文摘要:
      With the development of social welfare institutions, as a key part in the development of human resources, personnel demand and psychological state is worth attention. Based on M county social welfare institute staff to carry out interviews, awareness of social welfare institutions is the main problems existing in the gender imbalance, employees' psychological pressure, lack of interaction mechanism between departments and employees of foreign communication. Combining with the theory Z, puts forward the countermeasures, mainly focus on job requirements, attaches great importance to the training, to create a good environment, strengthen exchanges and cooperation, to promote social welfare institutions human resource optimization, the transformation of organizational development, let the personnel engaged in the work of social welfare in a more positive attitude in the face of the service object, provide better services for disadvantaged groups.
